AI-written CVs push recruiters toward competency screening
WorkMotion and Synmatch AI argue AI hiring demand is exposing the limits of keyword-based CV screening and local talent searches.

AI hiring demand is rising faster than traditional recruiting workflows can absorb, and WorkMotion and Synmatch AI say keyword-based CV screening is becoming less useful as candidates use generative tools to produce polished applications. The companies are arguing for cross-border hiring and competency-based vetting, though they did not disclose customer adoption figures, hiring outcomes or revenue tied to the approach.
LinkedIn reported that companies across the EU added more than 256,000 AI-related roles between 2023 and 2026. UK-based companies accounted for about 95,000 of those roles. That demand is pushing employers beyond local markets, according to Felix Steffens, CEO of HR and employment management platform WorkMotion, who said AI hiring intensifies an existing shortage of skilled workers.
The pressure is also changing the top of the hiring funnel. Statista says more than 60% of job seekers in the UK and US now use AI tools during applications. For employers, that means CVs can look more consistent, more keyword-rich and less useful as evidence of actual capability.
Keyword matching loses signal
Applicant tracking systems commonly rank candidates by scanning CVs for terms, claimed skills and industry language. Constantin Michel, founder of recruitment platform Synmatch AI, said that approach breaks down for AI specialist roles because applicants with relevant technical skills are also likely to know how to optimize an application for automated filters.
Michel’s view is that screening should shift from whether a candidate lists a stack to whether they can explain what they built, why they chose particular tools and how they handled trade-offs. That changes the assessment from claimed familiarity to demonstrated judgment. It also places more work earlier in the process, rather than leaving hiring managers to verify inflated CV claims after shortlisting.
Synmatch AI says its platform prescreens applicants using career history, salary expectations, preferred hiring region, languages, skills and interview performance. The system runs an initial AI interview, after which a hiring manager reviews candidates against the role requirements. The company did not provide accuracy metrics, false-positive rates or comparative data against conventional applicant tracking systems.
Remote hiring widens the search
Steffens said many companies still concentrate AI recruiting in known hubs such as Silicon Valley, New York, London and Berlin. He argued that employers will need to look more seriously at other regions when familiar pools become constrained, citing Southern Europe and Egypt as examples of places where WorkMotion has seen AI talent.
That shift creates a separate screening problem. Hiring managers often rely on familiar universities, employers and local market cues when reading CVs. Those signals are weaker when recruiting in markets they do not know well, which can disadvantage candidates from less recognizable institutions or companies.
Synmatch AI says it addresses that issue by anonymizing parts of the vetting process, removing details such as names, birthdays and information that could reveal ethnicity. Michel said hiring managers then review the substance and quality of the interview transcript. The company did not say how it audits the system for bias or whether anonymization remains in place through later interview stages.
Assessing adaptability
Both companies also frame AI recruiting as a moving target. Michel said employers should measure how candidates address unfamiliar problems, not only what they know at the time of interview. Depending on the role, that could mean live coding or problem-solving exercises alongside interviews.
Steffens added that international hiring requires screening for remote work habits, including comfort with asynchronous communication and self-management. He said employers should prioritize output over hours spent online in remote teams.
The broader message for operators is practical rather than novel: AI has made CV production cheaper, so CV screening carries less signal. If companies want to hire scarce AI talent across borders, they will need better evidence of competence and clearer processes for judging candidates outside the markets they already understand.
